摘    要

  随着经济全球化和科技迅猛发展,企业面临日益激烈的竞争环境,员工创新行为成为企业获取竞争优势的关键因素,而激励机制对员工创新行为有着重要影响。本研究旨在探讨激励机制在促进员工创新行为中的作用,基于社会交换理论与期望理论构建研究框架,以高新技术企业为样本,通过问卷调查法收集数据,运用结构方程模型进行实证分析。结果表明物质激励能够直接提升员工创新行为,精神激励不仅可以直接促进员工创新行为,还能通过增强员工组织承诺间接产生积极影响,二者协同作用效果更佳。这突破以往单独考察物质或精神激励的研究局限,揭示了激励机制影响员工创新行为的内在机理,为企业完善激励体系提供理论依据,有助于企业在复杂多变环境中激发员工创新活力,提高创新能力,进而实现可持续发展。

Abstract 
  With the rapid development of science and technology, enterprises are facing increasingly fierce competitive environment. Employees 'innovation behavior has become the key factor for enterprises to obtain competitive advantages, and the incentive mechanism has an important influence on employees' innovation behavior. The purpose of this study is to explore the role of incentive mechanism in promoting employee innovation behavior, construct a research fr amework based on social exchange theory and expectation theory, take high-tech enterprises as samples, collect data through questionnaire survey method, and use structural equation model for empirical analysis. The results show that material incentive can directly improve the innovation behavior of employees, and spiritual incentive can not only directly promote the innovative behavior of employees, but also indirectly have a positive impact by enhancing the employees' organizational commitment, and the synergistic effect of the two is better. This breaks through the previous research limitations of material or spiritual incentive, reveals the internal mechanism of the incentive mechanism affecting the employees' innovation behavior, provides a theoretical basis for the enterprise to improve the incentive system, and helps the enterprise to stimulate the innovation vitality of employees in the complex and changeable environment, improve the innovation ability, and then achieve sustainable development.
