摘    要

  随着社会经济快速发展和代际更迭,新生代员工逐渐成为职场主力军,其独特的成长背景和价值观促使激励需求发生显著变化。通过文献综述、问卷调查及访谈法相结合的方式,选取不同行业具有代表性的企业及其新生代员工作为样本,获取一手数据资料。研究发现,新生代员工更加注重精神层面的满足,如职业发展机会、工作自主性、企业文化认同感等,物质激励虽仍重要但已非首要因素。基于此,创新性地构建了涵盖内在激励与外在激励相结合、个性化激励方案定制以及动态调整激励机制的综合应对体系,强调从个体差异出发,将传统激励模式向多元化、柔性化转变,为激发新生代员工潜力、提高组织绩效开辟新路径,对优化企业人力资源管理体系具有重要意义。

Abstract 
  With the rapid development of social economy and the intergenerational change, the new generation of employees have gradually become the main force in the workplace, and their unique growth background and values have led to significant changes in the incentive needs. Through the combination of literature review, questionnaire survey and interview method, representative enterprises in different industries and their new generation of employees in different industries are selected as samples to obtain first-hand data data. The study found that the new generation of employees pay more attention to spiritual satisfaction, such as career development opportunities, work autonomy, corporate cultural identity, etc. Material incentives are still important, but not the primary factor. Based on this, innovatively constructed covers the internal incentive and external incentives, personalized incentive scheme customization and dynamic adjustment incentive mechanism comprehensive response system, emphasis on starting from individual differences, the traditional incentive mode to diversification, flexible, to stimulate the new generation employee potential, improve organizational performance, to optimize the enterprise human resource management system is of great significance.
