摘 要
随着企业竞争日益加剧,绩效管理作为人力资源管理的核心环节,其重要性愈发凸显。本研究以提升组织效能为目标,深入探讨绩效管理在人力资源管理中的实际应用及其优化路径。研究采用混合研究方法,通过文献分析、问卷调查和深度访谈相结合的方式,对国内15家不同规模企业的绩效管理体系进行实证调查。研究发现,当前企业在绩效管理实践中普遍存在目标设定不清晰、考核指标单一、反馈机制不完善等问题。针对这些问题,本研究创新性地提出了"三维一体"的绩效管理模式,即从目标导向、过程控制和结果反馈三个维度构建完整的绩效管理体系。研究结果表明,该模式能够有效提升员工工作积极性,改善组织绩效水平,促进企业战略目标的实现。

Abstract
With the increasing competition of enterprises, performance management, as the core link of human resource management, is becoming more and more important. This study aims to improve the practical application of performance management in human resource management. The mixed research method is empirical investigation of 15 domestic enterprises' performance management system by combining literature analysis, questionnaire survey and in-depth interview. It is found that there are many problems in the current performance management practice, such as unclear target setting, single assessment index and imperfect feedback mechanism. In view of these problems, this research innovatively puts forward the "three-dimensional integration" performance management mode, that is, to build a complete performance management system from the three dimensions of goal orientation, process control and result feedback. The results show that this model can effectively enhance the enthusiasm of employees, improve the organizational performance, and promote the realization of strategic goals.
