摘 要
制造业作为国民经济的重要支柱产业,其基层员工的稳定性直接影响企业的生产效率和可持续发展。本研究聚焦制造业基层员工流失问题,通过文献分析、问卷调查和深度访谈相结合的方法,对长三角地区12家制造企业进行实证研究。研究发现,基层员工流失率居高不下的主要原因包括薪酬待遇缺乏竞争力、职业发展通道受限、工作环境欠佳以及企业文化认同度低等。基于ERG理论和社会交换理论,本文创新性地构建了"双因素-四维度"分析框架,将影响员工流失的因素划分为经济性因素和非经济性因素两个层面,并从个人、组织、社会和环境四个维度提出针对性解决方案。

Abstract
As an important pillar industry of the national economy, the stability of the grass-roots staff directly affects the production efficiency and sustainable development of the enterprise. This study focuses on the loss of grassroots employees in the manufacturing industry, and conducts empirical research on 12 manufacturing enterprises in the Yangtze River Delta region through a combination of literature analysis, questionnaire survey and in-depth interview. The study found that the main reasons for the high turnover rate of employees at the grassroots level include the lack of competitiveness in salary and treatment, limited career development channels, poor working environment and low corporate culture identity. Based on ERG theory and social exchange theory, this paper innovatively constructs the analysis fr amework of "two-factor-four-dimensional degree", which divides the factors affecting employee loss into economic factors and non-economic factors, and puts forward targeted solutions from four dimensions: individual, organization, society and environment.
