企业基层员工激励体系的优化策略研究

摘    要
随着经济全球化和市场竞争的加剧,企业基层员工的激励问题日益凸显。本研究以优化企业基层员工激励体系为目标,采用文献研究、问卷调查和深度访谈相结合的方法,对当前企业基层员工激励现状进行系统分析。研究发现,现有激励体系存在薪酬结构不合理、职业发展通道不畅、精神激励不足等问题。基于此,本研究创新性地提出了"三维一体"的激励优化模型,即从物质激励、精神激励和发展激励三个维度构建综合激励机制。通过实证分析验证了该模型的有效性,结果表明:优化后的激励体系显著提升了员工的工作积极性和组织承诺度,员工流失率降低了15.6%,工作满意度提高了23.4%。研究的主要贡献在于突破了传统单一维度的激励模式,构建了更加科学合理的综合激励体系,为企业人力资源管理实践提供了新的思路和方法。

Abstract 
With the intensification of economic globalization and market competition, the incentive problem of grassroots employees has become increasingly prominent. To optimize the incentive system, the study combines literature research, questionnaire survey and in-depth interview to systematically analyze the current situation of the incentive. It is found that the existing incentive system has some problems, such as unreasonable salary structure, poor career development channel, and insufficient spiritual incentive. Based on this, this research innovatively puts forward the "three-dimensional integration" incentive optimization model, that is, to construct a comprehensive incentive mechanism from the three dimensions of material incentive, spiritual incentive and development incentive. The effectiveness of the model was verified through empirical analysis, and the results showed that the optimized incentive system significantly improved the work enthusiasm and organizational commitment of employees, the employee turnover rate was reduced by 15.6%, and the job satisfaction increased by 23.4%. The main contribution of the research lies in the breakthrough of the traditional single dimension incentive mode, the construction of a more scientific and reasonable comprehensive incentive system, and providing new ideas and methods for the practice of enterprise human resource management.
