  随着全球化竞争加剧和人才流动加速,企业面临留住核心人才的挑战,员工忠诚度成为影响企业稳定发展的重要因素。本研究旨在探讨企业文化对员工忠诚度的影响机制及塑造策略,通过文献综述与实证分析相结合的方法,选取不同规模、行业的120家企业进行问卷调查,共收集有效样本3600份。研究发现,积极的企业文化能够显著提升员工忠诚度,其中价值观认同是关键影响因素,良好的沟通机制和人文关怀能增强员工归属感。创新点在于构建了企业文化四维度模型(价值理念、制度规范、行为模式、物质环境),并验证其对企业绩效的正向作用路径。此外,研究提出从领导力示范、组织文化建设、员工参与机制等方面入手的具体塑造策略,为企业管理者提供理论依据和实践指导。本研究不仅丰富了企业文化与员工关系领域的理论成果,还为解决当前中国企业面临的员工流失问题提供了切实可行的解决方案,具有重要的现实意义。

Abstract 
  As globalization intensifies competition and accelerates talent mobility, enterprises face significant challenges in retaining core talents, with employee loyalty becoming a crucial factor influencing the stable development of enterprises. This study aims to explore the mechanism by which corporate culture impacts employee loyalty and to propose shaping strategies. By integrating literature review and empirical analysis, this research conducted surveys across 120 enterprises of varying sizes and industries, collecting a total of 3,600 valid samples. The findings indicate that a positive corporate culture significantly enhances employee loyalty, with value recognition being a key influencing factor. Effective communication mechanisms and humanistic care can strengthen employees' sense of belonging. An innovative aspect of this study is the construction of a four-dimensional model of corporate culture (value concepts, institutional norms, behavioral patterns, material environment), which validates its positive impact on corporate performance. Additionally, specific shaping strategies are proposed, focusing on leadership demonstration, organizational culture building, and employee participation mechanisms, providing theoretical support and practical guidance for enterprise managers. This research not only enriches theoretical achievements in the field of corporate culture and employee relations but also offers practical solutions to address employee turnover issues faced by Chinese enterprises, thereby holding important practical significance.
