摘    要

  随着中国企业海外投资规模不断扩大,如何有效激励海外员工成为跨国经营成功的关键因素。本文聚焦中国企业海外员工激励机制的本土化困境与对策,旨在探讨在不同文化背景下构建适应性激励体系的有效路径。通过对12家典型中资企业的深度访谈和问卷调查,结合案例分析法,研究发现中国企业在海外员工激励方面存在制度设计缺乏针对性、文化融合不足、激励措施单一等突出问题。研究结果表明,成功的激励机制需要兼顾当地文化特征与企业战略目标,建立多元化的激励模式。

Abstract 
  With the continuous expansion of the overseas investment scale of Chinese enterprises, how to effectively motivate overseas employees has become a key factor for the success of transnational operation. This paper focuses on the localization dilemma and countermeasures of the overseas employee incentive mechanism of Chinese enterprises, and aims to explore the effective ways to construct the adaptive incentive system under different cultural backgrounds. Through in-depth interviews and questionnaire surveys of 12 typical Chinese enterprises, combined with case analysis, it is found that Chinese enterprises have prominent problems in overseas employee incentive, such as lack of targeted system design, insufficient cultural integration, and single incentive measures. The results show that the successful incentive mechanism needs to take into account the local cultural characteristics and corporate strategic goals, and establish a diversified incentive mode.
