文化差异对员工激励策略选择的影响研究

摘    要

  在全球化背景下,跨国企业面临不同文化环境下的员工激励挑战,文化差异成为影响激励策略选择的重要因素。本研究旨在探讨文化维度对员工激励策略选择的影响机制,基于霍夫斯泰德文化维度理论,选取中国、美国、德国三个具有代表性的国家为样本,采用问卷调查法和访谈法收集数据,运用SPSS软件进行统计分析。研究发现,权力距离、不确定性规避、个体主义与集体主义、阳刚性与阴柔性等文化维度显著影响员工的激励需求和偏好,在高权力距离文化中,员工更看重层级分明的奖励体系;在高不确定性规避文化下,稳定性和安全感是重要激励因素;个体主义文化中的员工倾向于个人成就激励,而集体主义文化则重视团队荣誉感。

Abstract 
  In the context of globalization, multinational enterprises are faced with the challenge of employee incentive in different cultural environments, and cultural differences have become an important factor affecting the choice of incentive strategies. The purpose of this study is to explore the influence mechanism of cultural dimension on the selection of employee incentive strategies. Based on the theory of cultural dimension, three representative countries in China, the United States and Germany were selected as samples, questionnaire survey and interview method were used to collect data, and SPSS software was used for statistical analysis. It is found that the cultural dimensions such as power distance, uncertainty avoidance, individualism and collectivism, masculinity and Yin flexibility significantly affect the incentive needs and preferences of employees. In the culture of high power distance, employees pay more attention to the reward system with distinct hierarchy; in the high uncertainty avoidance culture, stability and security are important incentive factors; employees in individualistic culture tend to encourage personal achievement, while the collectivism culture attaches importance to the sense of team honor.
