摘 要
在全球化与知识经济快速发展的背景下,企业面临日益激烈的竞争环境,创新管理成为企业获取竞争优势的关键因素。然而,企业文化作为企业长期发展过程中形成的独特价值体系和行为规范,在推动创新的同时也可能形成障碍。本研究旨在探讨企业文化对创新管理的阻碍作用及其应对策略,通过文献综述与案例分析相结合的方法,选取了不同行业具有代表性的12家企业进行深入调研,运用扎根理论对企业文化障碍进行分类归纳,识别出保守型文化、层级型文化和功利型文化是主要障碍类型。研究发现,这些文化特征会从思维模式、决策流程、资源分配等多方面限制企业的创新能力。针对上述问题,本文提出了构建学习型组织、优化激励机制、塑造开放包容的企业氛围等对策建议,强调领导力转型在文化变革中的关键作用。本研究不仅丰富了创新管理理论中关于企业文化影响因素的研究视角,还为企业实施有效的创新战略提供了实践指导,为解决中国企业普遍存在的创新动力不足问题提供了参考路径。

Abstract
In the context of rapid globalization and the development of knowledge-based economies, enterprises face increasingly intense competitive environments, making innovation management a critical factor for gaining competitive advantages. However, corporate culture, as a unique value system and set of behavioral norms formed during the long-term development of an enterprise, can both promote and hinder innovation. This study aims to explore the obstructive role of corporate culture in innovation management and propose corresponding strategies. By integrating literature review with case analysis, this research conducts an in-depth investigation into 12 representative enterprises across different industries. Using grounded theory, it categorizes and summarizes cultural barriers, identifying conservative, hierarchical, and utilitarian cultures as primary types. The findings reveal that these cultural characteristics constrain corporate innovation capabilities from multiple aspects such as thinking patterns, decision-making processes, and resource allocation. In response to these issues, this paper proposes strategies including the establishment of learning organizations, optimization of incentive mechanisms, and the creation of an open and inclusive corporate atmosphere, emphasizing the pivotal role of leadership transformation in cultural change. This research not only enriches the theoretical perspective on the influence of corporate culture in innovation management but also provides practical guidance for enterprises to implement effective innovation strategies, offering a reference pathway to address the common issue of insufficient innovation motivation in Chinese enterprises.
