远程工作模式下的团队管理挑战与对策

随着信息技术的快速发展和新冠疫情的持续影响,远程工作模式已成为现代组织管理的重要形式。本研究聚焦于远程工作环境下团队管理面临的主要挑战及其应对策略,旨在为提升远程团队效能提供理论依据和实践指导。研究采用混合研究方法,通过问卷调查收集了来自15个行业、共计326名管理者的数据,并结合深度访谈对典型案例进行深入分析。研究发现,远程工作模式下团队管理面临沟通效率降低、协作难度增加、员工归属感减弱等三大核心挑战。针对这些挑战,本文提出了"技术-文化-制度"三位一体的管理框架:在技术层面,建议构建智能化的协同办公平台;在文化层面,强调建立信任导向的虚拟团队文化;在制度层面,提出制定灵活的工作评估体系。

Abstract 
With the rapid development of information technology and the continued impact of COVID-19, the remote working model has become an important form of modern organizational management. This study focuses on the main challenges of team management in a remote work environment and its coping strategies, aiming to provide theoretical basis and practical guidance for improving remote team effectiveness. Using mixed research methods, we collected data from 326 managers in 15 industries through questionnaires, and conducted in-depth analysis of typical cases in combination with in-depth interviews. The study found that in the remote working mode, team management faces three core challenges, including reduced communication efficiency, increased difficulty of collaboration, and weakened sense of belonging of employees. In response to these challenges, this paper proposes a trinity management fr amework of "technology-culture-system": at the technical level, it is suggested to build an intelligent collaborative office platform, at the cultural level, it emphasizes the establishment of trust-oriented virtual team culture, and at the institutional level, to propose a flexible work evaluation system.
