企业文化建设与员工满意度提升的路径分析

本研究聚焦于企业文化建设与员工满意度提升之间的内在关联,旨在探索通过文化构建促进员工满意度的有效路径。基于组织行为学理论框架,采用混合研究方法,对15家不同规模、行业的中国企业进行深度调研,收集了1200份有效问卷和45个深度访谈数据。研究发现,企业文化建设的四个核心维度——价值导向、制度规范、行为模式和物质载体,均对员工满意度产生显著影响。其中,价值导向的认同度与员工归属感呈正相关,而制度规范的公平性与员工工作积极性存在显著正向关系。研究创新性地提出了"文化-心理-行为"三元互动模型,揭示了企业文化通过影响员工心理契约进而改变工作行为的传导机制。

Abstract 
This study focuses on the internal correlation between the construction of corporate culture and the improvement of employee satisfaction, and aims to explore the effective ways to promote employee satisfaction through cultural construction. Based on the theoretical fr amework of organizational behavior, mixed research methods were adopted to conduct in-depth research on 15 Chinese enterprises of different sizes and industries, and collect 1200 valid questionnaires and 45 in-depth interview data. The study found that the four core dimensions of corporate culture construction —— value orientation, system norms, behavior mode and material carrier, all have a significant impact on employee satisfaction. Among them, the recognition degree of value orientation is positively correlated with the sense of belonging of employees, while there is a significant positive relationship between the fairness of institutional norms and the positive relationship between the work enthusiasm of employees. The research innovatively puts forward the three-way interaction model of "culture-psychology-behavior", which reveals the transmission mechanism of corporate culture to change work behavior by influencing the psychological contract of employees.
