摘 要
在全球经济一体化背景下,企业并购已成为实现战略扩张的重要途径,然而并购后的文化整合问题往往成为影响并购成效的关键因素。本研究聚焦于企业并购后的文化整合过程及其对协同效应的影响机制,旨在探索有效的文化整合策略以提升并购价值。研究采用多案例比较分析与定量实证相结合的方法,选取2015-2020年间中国A股市场完成的30起重大并购案例作为研究对象,通过问卷调查、深度访谈和财务数据分析等手段收集数据。研究发现,文化整合程度与协同效应呈现显著正相关关系,其中领导力支持、跨文化沟通机制和组织学习能力是影响文化整合效果的关键因素。创新性地提出了"渐进-渗透式"文化整合模型,该模型强调在保持核心文化特质的同时实现文化的有机融合。

Abstract
In the context of global economic integration, enterprise merger and acquisition has become an important way to achieve strategic expansion, but the problem of cultural integration after merger and acquisition often becomes the key factor affecting the effectiveness of merger and acquisition. This study focuses on the cultural integration process after the merger and its influence mechanism on synergies, and aims to explore effective cultural integration strategies to enhance the merger value. Using the combination of multi-case comparative analysis and quantitative empirical evidence in the study, 30 major M & A cases completed in China's A-share market from 2015 to 2020 were selected as the research ob jects to collect data through questionnaire survey, in-depth interview and financial data analysis. It is found that the degree of cultural integration and synergistic effect show a significant positive correlation, among which leadership support, cross-cultural communication mechanism and organizational learning ability are the key factors affecting the effect of cultural integration. It innovatively proposed the "progressive-permeable" cultural integration model, which emphasizes the organic integration of culture while maintaining the core cultural characteristics.
