本研究深入探讨了家族企业传承中的管理问题,旨在为解决这些问题提供有效的对策和建议。明确了家族企业的定义与特点,并回顾了管理问题的一般理论,如权力传递理论和代理理论。在此基础上,我们分析了家族企业传承的重要性,它不仅关系到企业文化与价值观的延续,也直接关系到企业持续的商业成功。然而,在家族企业的传承过程中,我们发现了多个管理问题。继承者选拔与培养不足,导致接班人缺乏必要的领导能力和管理经验;家族内部冲突频发,影响了企业的稳定和运营效率;文化和价值观的断层,使得企业的核心价值观难以得到传承;外部人才融合困难,限制了企业的创新和发展。为了应对这些问题,我们提出了一系列管理对策。建立科学的继承者培养机制,通过系统的培训和实践,提升继承者的领导能力和管理能力。制定明确的家族治理结构,明确家族成员在企业中的角色和职责,减少内部冲突。强化企业文化传承,通过教育和宣传,使企业文化深入人心。构建开放包容的企业环境,吸引和留住外部优秀人才,促进企业的创新和发展。本研究旨在通过深入分析家族企业传承中的管理问题及其对策,为家族企业的可持续发展提供理论支持和实践指导。

Abstract
This study deeply explores the management problems in family business inheritance, aiming to provide effective countermeasures and suggestions to solve these problems. The definition and characteristics of family business are clarified, and the general theories of management problems, such as power transfer theory and agency theory, are reviewed. On this basis, we analyze the importance of family business inheritance, which is not only related to the continuation of corporate culture and values, but also directly related to the continuous business success of the enterprise. However, in the process of passing on the family business, we have found multiple management problems. The insufficient selection and training of successors leads to the lack of necessary leadership and management experience; the frequent conflicts within the family affect the stability and operation efficiency of the enterprise; the fault of culture and values makes the enterprise difficult to inherit the core values; and the difficult to integrate external talents, which limits the innovation and development of the enterprise. To address these problems, we propose a series of management countermeasures. Establish a scientific successor training mechanism, and improve the leadership and management ability of the successors through systematic training and practice. Develop a clear family governance structure, clarify the roles and responsibilities of family members in the enterprise, and reduce internal conflicts. Strengthen the inheritance of corporate culture, through education and publicity, make corporate culture deeply rooted in the people. Build an open and inclusive enterprise environment, attract and retain outstanding external talents, and promote the innovation and development of enterprises. This study aims to provide theoretical support and practical guidance for the sustainable development of family businesses through an in-depth analysis of the management problems and their countermeasures in the inheritance of family businesses.
