在全球化背景下,跨国企业面临日益复杂的跨文化管理挑战,如何有效整合不同文化背景下的资源与人才成为关键议题。本研究旨在探讨跨国企业在跨文化管理中的核心策略及其实施路径,以提升其全球运营效率和竞争力。通过文献分析、案例研究及问卷调查相结合的方法,选取来自欧美、亚洲等地区的多家典型跨国企业作为研究对象,深入剖析其在文化适应、沟通机制、领导方式以及本地化战略等方面的实践模式。研究发现,成功的跨文化管理需注重构建灵活的文化适应框架,强化跨文化沟通能力,并结合本地化需求制定差异化的领导策略。此外,技术赋能的数字化工具在促进跨文化协作中发挥了重要作用。本研究的创新点在于提出了“动态文化适应模型”,该模型强调根据环境变化调整管理策略,同时将员工的文化智能(CQ)纳入评估体系,为跨国企业的跨文化管理提供了理论支持与实践指导。研究成果不仅丰富了跨文化管理的理论框架,还为企业在全球化进程中实现高效协同与可持续发展提供了重要参考。

Abstract

In the context of globalization, multinational enterprises (MNEs) are confronted with increasingly complex cross-cultural management challenges, where the effective integration of resources and talents from diverse cultural backgrounds has become a critical issue. This study aims to explore the core strategies and implementation pathways of cross-cultural management in MNEs to enhance their global operational efficiency and competitiveness. By employing a combination of literature analysis, case studies, and questionnaire surveys, this research examines several representative MNEs from regions such as Europe, America, and Asia, providing an in-depth analysis of their practices in cultural adaptation, communication mechanisms, leadership styles, and localization strategies. The findings indicate that successful cross-cultural management requires the establishment of a flexible cultural adaptation fr amework, the enhancement of intercultural communication capabilities, and the formulation of differentiated leadership approaches tailored to local needs. Furthermore, digitally-enabled technological tools have played a significant role in facilitating cross-cultural collaboration. A key innovation of this study is the proposal of a "Dynamic Cultural Adaptation Model," which emphasizes adjusting management strategies in response to environmental changes and incorporates employees' cultural intelligence (CQ) into the evaluation system. This model offers both theoretical support and practical guidance for cross-cultural management in MNEs. The research not only enriches the theoretical fr amework of cross-cultural management but also provides valuable insights for enterprises seeking to achieve efficient collaboration and sustainable development in the process of globalization.
