  随着现代社会竞争加剧和工作压力增加,员工的工作生活平衡(Work-Life Balance, WLB)问题逐渐成为学术界与实践领域关注的焦点。本研究旨在探讨工作生活平衡对员工满意度和工作绩效的影响机制,并进一步分析其在不同情境下的调节效应。研究采用问卷调查法,以502名企业员工为样本,通过结构方程模型和多层次线性回归分析验证假设。结果表明,工作生活平衡显著正向影响员工满意度和工作绩效,且员工满意度在两者之间起到部分中介作用。此外,组织支持感在这一关系中表现出显著的调节效应,即高感知组织支持能够强化工作生活平衡对员工满意度和工作绩效的积极作用。本研究的创新点在于同时考察了工作生活平衡的直接效应与间接路径,并引入组织支持感作为调节变量,丰富了相关理论框架。研究不仅为理解工作生活平衡的作用机制提供了实证依据,还为企业制定员工管理策略提供了参考,强调通过提升组织支持感优化员工的工作生活体验,从而实现员工与组织的双赢目标。

Abstract

  As the intensification of competition in modern society and the increase in work pressure have drawn attention to the issue of work-life balance (WLB), this topic has gradually become a focal point in both academic research and practical applications. This study aims to explore the influence mechanism of work-life balance on employee satisfaction and work performance, as well as further analyze its moderating effects under different contextual conditions. A questionnaire survey method was employed, with a sample of 502 employees from various enterprises, and hypotheses were tested using structural equation modeling and multilevel linear regression analysis. The results indicate that work-life balance significantly and positively affects employee satisfaction and work performance, with employee satisfaction partially mediating the relationship between work-life balance and work performance. Moreover, perceived organizational support exhibits a significant moderating effect, meaning that high levels of perceived organizational support can enhance the positive impact of work-life balance on employee satisfaction and work performance. The innovation of this study lies in simultaneously examining the direct effects and indirect pathways of work-life balance while introducing perceived organizational support as a moderating variable, thereby enriching the relevant theoretical fr amework. This research not only provides empirical evidence for understanding the mechanisms of work-life balance but also offers references for enterprises in formulating employee management strategies, emphasizing the optimization of employees' work-life experiences by enhancing perceived organizational support to achieve a win-win goal for both employees and organizations.
