随着人口老龄化加剧和劳动力结构变化,企业中老年员工比例逐渐上升,如何有效管理其薪酬并实施激励成为企业管理的重要课题。本研究旨在探讨适合中老年员工特点的薪酬管理体系与激励策略,通过问卷调查、深度访谈及案例分析等方法,选取不同行业具有代表性的企业进行研究。研究发现,中老年员工更注重工作稳定性、福利保障及职业成就感,传统以绩效为导向的薪酬体系难以满足其需求。创新性地提出构建多元化薪酬结构,融合固定薪酬、福利津贴与非物质激励机制,强调长期贡献价值。研究结果表明,合理的薪酬设计与个性化激励措施能显著提升中老年员工的工作满意度和忠诚度,为企业创造稳定的人力资源优势。本研究为完善企业人力资源管理体系提供了理论依据和实践参考,有助于推动企业建立更加科学合理的薪酬激励制度,适应新时代人力资源管理需求。

Abstract

As the aging population intensifies and the labor structure changes, the proportion of middle-aged and older employees in enterprises is gradually increasing, making the effective management of their compensation and implementation of incentives an important topic in enterprise management. This study aims to explore a compensation management system and incentive strategies suitable for the characteristics of middle-aged and older employees. Through methods such as questionnaire surveys, in-depth interviews, and case analyses, representative enterprises from different industries were selected for research. The findings indicate that middle-aged and older employees place greater emphasis on job stability, welfare security, and career achievement; traditional performance-oriented compensation systems fail to meet their needs. Innovatively, this study proposes the construction of a diversified compensation structure that integrates fixed salaries, benefits allowances, and non-material incentive mechanisms, highlighting the value of long-term contributions. The results demonstrate that rational compensation design and personalized incentive measures can significantly enhance the job satisfaction and loyalty of middle-aged and older employees, creating a stable human resource advantage for enterprises. This research provides theoretical foundations and practical references for improving enterprise human resource management systems, contributing to the establishment of more scientific and reasonable compensation and incentive systems that adapt to the new era's human resource management requirements.
