企业文化对员工忠诚度的影响研究

随着市场竞争的日益激烈和人才流动的加剧,企业面临着如何提高员工忠诚度以保持竞争力的重要课题。本研究旨在探讨企业文化对员工忠诚度的影响,通过文献综述与理论分析构建了企业文化各维度与员工忠诚度之间的关系模型,采用问卷调查法收集了来自不同行业、规模企业的有效样本1200份,并运用结构方程模型进行数据分析。研究发现,企业文化的认同感、归属感、价值观导向等维度均对员工忠诚度有显著正向影响,其中价值观导向的影响最为突出。创新之处在于将企业文化细化为可量化的具体维度进行研究,且在模型中引入了员工个体特征变量作为调节变量,结果显示不同年龄、学历层次的员工对企业文化感知存在差异,这对企业制定个性化的人力资源管理策略具有重要启示意义,为企业文化建设提供了理论依据和实践指导,有助于企业在复杂多变的市场环境中稳定人才队伍,提升核心竞争力。

Abstract


As market competition intensifies and talent mobility increases, enterprises face the critical challenge of enhancing employee loyalty to maintain competitiveness. This study investigates the impact of corporate culture on employee loyalty by constructing a relationship model between various dimensions of corporate culture and employee loyalty through literature review and theoretical analysis. A total of 1,200 valid samples from enterprises of different industries and sizes were collected using a questionnaire survey method, and structural equation modeling was employed for data analysis. The findings reveal that dimensions of corporate culture such as identification, sense of belonging, and value orientation have significant positive effects on employee loyalty, with value orientation being the most prominent. The innovation of this study lies in refining corporate culture into quantifiable specific dimensions for research and introducing individual employee characteristics as moderating variables in the model. The results show that employees of different ages and educational levels perceive corporate culture differently, which provides important implications for enterprises to develop personalized human resource management strategies. This research offers theoretical foundations and practical guidance for corporate culture construction, contributing to the stabilization of talent teams and the enhancement of core competitiveness in complex and changing market environments.
