摘    要

  随着全球化竞争加剧和企业环境的复杂多变,企业文化作为企业的灵魂,在员工激励方面的作用日益凸显。本研究旨在探讨企业文化对员工激励效果的影响机制,基于社会交换理论与组织认同理论,构建了包含企业价值观、管理理念、行为规范等要素的企业文化维度体系,并引入组织支持感和社会资本为中介变量。通过问卷调查法收集来自不同行业286家企业共1430份有效样本数据,运用结构方程模型进行实证分析。结果表明,积极向上的企业文化能够显著提升员工的工作积极性和创造力,其中企业价值观对员工激励具有直接正向影响,管理理念和行为规范则通过增强组织支持感间接发挥作用。社会资本在企业文化与员工激励之间起到部分中介作用,揭示了企业文化塑造过程中人际网络关系的重要性。

Abstract 
  With the intensification of global competition and the complex and changeable enterprise environment, corporate culture, as the soul of an enterprise, plays an increasingly prominent role in employee incentive. The purpose of this study is to explore the influence mechanism of corporate culture on the incentive effect of employees. Based on the theory of social exchange theory and organizational identity theory, the dimension system of corporate culture includes corporate values, management concepts, behavior norms and other elements, and introduce the sense of organizational support and social capital as intermediary variables. A total of 1,430 valid sample data from 286 enterprises in different industries were collected through the questionnaire survey method, and the structural equation model was used for empirical analysis. The results show that positive corporate culture can significantly improve the work enthusiasm and creativity of employees, in which corporate values have a direct positive impact on employee motivation, while management concepts and behavior norms play an indirect role by enhancing the sense of organizational support. Social capital plays a partial intermediary role between corporate culture and employee incentive, revealing the importance of interpersonal network relationship in the process of shaping corporate culture.
